Psychological ownership is currently one of the hot issues in academic research,which can affect the employees'attitudes, motivations, behaviors and performances. It is necessary for us to explore the ways of developing the employees' psychological ownership to organizations. In the rencent study of psychological ownership, there is more research on consequence variables,but less on its antecedent variables. Based on China's social and cultural background, this paper has done the related research from the perspective of organizational justice,which is sampled by enterprise employees and premised by enhancing employees'psychological ownership.Specifically, this paper has introduced the definitions, contents and the previous relevant research of organizational justice and psychological ownership, theoretically analyzed the effect mechanism on organizational justice and psychological ownership,and proposed the research hypothesises. According to the analysis of four dimensions of organizational justice, we build up a conceptual model for organizational justice and four dimensions with psychological ownership.Base on the above analysis, we collected data through questionnaire survey. We tested the scale and confirmed the hypotheses through a variety of analysis, including confirmatory factor analysis, validity and reliability analysis, variance analysis, correlation analysis and regression analysis. According to the data analysis we drew the following conclusions. In the first place, each scale had good validity and reliability.Secondly, different personal factors and business factors have different effects on the variables. Thirdly, procedural justice, leader justice and informational justice of organizational justice have significant positive impact on psychological ownership and at the meanwhile procedural justice has the largest impact on psychological ownership. Lastly, the interaction of the four dimensions of organizational justice also has impact on psychological ownership.Finally, this paper has made a deeper analysis of the empirical results and proposed several management recommendations to improve the level of psychological ownership.
