In the increasingly intense and dynamic competitive environment,intellectual capital has replaced the material capital and become the most important resource of enterprises.Employees are the undertaker of the actual work,the development and updating of their intellectual capital has become a key factor in determining the survival and development of enterprises,it is more important for new generation employees who is the most active,creative and plentiful part in the employees group.Therefore,developing new generation employees' intellectual capital,compensating for its loss and outflow,and then translating it into job performance better has become an urgent problem for enterprises to be solved.At the same time,ambidextrous learning has been regarded as an important way to develop and update the knowledge system,its role in the transformation and updating of intellectual capital and formation of performance has attracted the attention of academia.But current researches on intellectual capital,ambidextrous learning and performance rarely appear in the individual level,it is even more rare to take new generation employees as the research object.Therefore,in order to make up for the shortcomings of the current research,this article takes new generation employees as the research object and explores the transformation mechanism of the intellectual capital to job performance through ambidextrous learning in the individual level.This paper first combs the literature on the connotation,composition dimension and interrelationship of the new generation employees,intellectual capital,ambidextrous learning and job performance.Based on the above research,this paper builds the theoretical model,puts forward the hypothesis,designs and distributes the questionnaire,and uses SPSS and Lisrel statistical software to analyze the collected data.This paper draws the following conclusions:(1)There is a significant positive correlation between new generation employees' intellectual capital and job performance,and the positive correlations between the two variables' essential factors are also proved.(2)There is a significant positive correlation between new generation employees' intellectual capital and ambidextrous learning,and the positive correlations between the two variables' essential factors are also proved.(3)In addition to the positive correlation between exploratory learning and task performance isn't confirmed,the positive correlations between ambidextrous learning and other dimensions of job performance are demonstrated.(4)The ambidextrous balance positively correlates to contextual performance and innovation performance,and correlation between ambidextrous balance and task performance are not significant;ambidextrous interaction is negatively correlated with task performance,and there is no significant correlation with contextual performance and innovation performance.(5)In addition to exploratory learning's mediating effect in the relation between new generation employees'intellectual capital and job performance is not confirmed,the ambidextrous learning's mediating effect in the relation between new generation employees' intellectual capital and job performance is verified.This paper takes the ambidextrous learning as the mediator variable,analyzes the relationship between new generation employees' intellectual capital and their job performance,and enriches the research of these three relations.On the basis of theoretical analysis,this paper puts forward management suggestions from three aspects:paying attention to career planning,strengthening staff training and building the support mechanism of ambidextrous learning,and then provide some reference for the management of the enterprise.
