Under the background of China's "double first-class" construction,the problems of disordered and unbalanced flow of teachers in colleges and universities have become more prominent.The disordered flow of teachers in colleges and universities will cause waste of human resources,delay the construction of disciplines in colleges and universities,and will aggravate the development of higher education between regions and universities.Gaps,and the rational and orderly flow of college teachers helps to optimize the allocation of college teacher resources and is conducive to the healthy development of higher education ecology.The faculty is the foundation for colleges and universities to realize talent cultivation,social services,scientific research and cultural inheritance,and it is the foundation for universities to maintain long-term competitiveness,highlight development characteristics and strengthen disciplinary advantages.Therefore,studying the influencing factors of college teachers' mobility intention,proposing strategies to effectively reduce college teachers' mobility intention,and guiding the rational and orderly flow of college teachers will help my country's “double first-class” construction and the realization of the strategic goal of a higher education powerhouse.This study takes the mobility intention of college teachers as the research object,and relies on the survey data of Shandong college teachers in December 2018,based on the theory of need level and game theory,from personal variables,family variables,work variables and cognition.The four dimensions of variables construct an analysis framework for the influencing factors of teachers' mobility intention in Shandong colleges.Through descriptive statistics of the survey data,the current situation of teachers' mobility intentions in Shandong provinces is summarized.Through the establishment of a logistic regression model,the main factors affecting the teachers' mobility intentions in Shandong provinces are deeply explored.The empirical research results show that the teachers' mobility intentions in Shandong provinces are mainly affected by human capital,economic factors and job satisfaction.Among them,job titles,study abroad experience,monthly income and expenditure,income and workload are commensurate,colleges' measures to prevent teacher outflows,Attitudes towards the current job for life and work stress conditions significantly affect teachers' mobility intentions.Therefore,in the era of China's promotion of "double first-class" construction,this study believes that the effective countermeasures for suppressing the flow intention of Shandong college teachers are as follows: comprehensively improve teacher income levels,coordinate and improve the teacher salary system;improve the internal cultivation system of college teachers,Consolidate and enhance the job satisfaction of teachers;improve the professional level of internal management of colleges and universities,focus on training the loyalty of college teachers;strengthen the construction of college teachers' professional ethics,and improve the laws and regulations on the flow of college teachers.Through the above-mentioned countermeasures,it will effectively reduce the flow intention of university teachers in Shandong Province,promote the healthy development of the teaching staff of universities in Shandong Province,and provide first-class faculty guarantee for the construction of first-class universities.
