With the continuous advancement of globalization,Chinese enterprises continue to go abroad and hope to have a place in the international market.However,the problems of expatriate task,especially the management problems of expatriates,have still not been solved.In addition to the difficulty of the expatriate task itself,due to cultural differences,expatriates also face cross-cultural adaptation issues from diet to socialization,which also makes it difficult for the successful completion of overseas assignment.EAP(Employee Assistance Programs)is a human resource management tool that cares for employees and helps employees solve various problems in terms of physical and mental health,work tasks,family and life.This paper aims to explore the impact of EAP on expatriate performance and cross-cultural adaptation from the perspective of human resource management practices.By combing the relevant literatures on EAP,cross-cultural adaptation and expatriate performance,this paper determines the relevant dimensions and scales for measuring the three variables,and analyzes the internal relations of the three variables from the theory of stress management,and proposes relevant assumptions based on this.A total of 240 Chinese expatriates sent to 37 countries were surveyed,including developing countries such as Thailand,Malaysia,India,and developed countries such as the United Kingdom,Australia and Singapore,and obtained first-hand data to test the hypothesis.The reliability test,validity test,analysis of variance and regression analysis were carried out by using SPSS 19.0 and AMOS.21.The results show that EAP has significant promotion effects on the two dimensions of expatriate performance,namely task performance and contextual performance.EAP has a significant role in promoting the three dimensions of cross-cultural adaptation,namely general adaptation,interaction adaptation and work adaptation.Interaction adaptation and work adaptation in cross-cultural adaptation play a partial mediating role between EAP and task performance.General adaptation,interaction adaptation and work adaptation in cross-cultural adaptation play a full mediating role in the relationship between EAP and contextual performance.Finally,based on the research results and the needs of the internationalization of Chinese enterprises,this paper puts forward relevant suggestions for scientifically and rationally formulating EAP and effectively motivating employees to use EAP for reference.
