Expatriates play an imperative role in developing business abroad for multinational enterprises.Expatriates' cross-cultural adaptation imposes significant contribution on the development and success for a company business as well as that of an individual's career.Previous studies have indicated that expatriates well-adjust to cultural of host country achieve expatriate success and display higher satisfaction to the cross-cultural assignment.Those who poorly adjust to host country show poor performance in abroad and tend to return early,which increases company's cost on expatriation.The implement of the “Belt and Road” initiative requires abundant cross-cultural talents proficient in different cultures and professional in specific business field.More than 60 countries along the “Belt and Road”,history,cultural tradition,language,social system,religious vary from country to country.It is of both company and cross-cultural scholar's concern to unveil expatriates' cross-cultural adaptation,to figure out the essential factors influencing their international adaptation and to improve their level of cross-cultural adaptation.Based on the practical and theoretical interest,this thesis takes Chinese expatriates from X enterprise(a Japanese-invested company in China)in Japan as respondent,employs semi-structured interview.The focus of this study is to explore the status quo of those expatriates' cross-cultural adaptation.In addition,by analyzing the rich first hand materials collected by interviews,this thesis delves the essential factors influencing Chinese expatriates' cross-cultural adaptation.The relationship between cross-cultural adaptation and withdrawal intention is also examined.Referring to cross-cultural adaptation theories and models,the semi-structured interview syllabus is designed.The author reaches 10 Chinese expatriates in X enterprise by snowballing and convenience sampling approaches.The data is collected via WeChat phone call and documented by recorder.The constant comparative method is employed to code the first hand interview materials and analyze problems encountered by Chinese expatriates in Japan as well as essential internal and external factors influencing expatriates' cross-cultural adaptation.This research finds that the essential factors affecting Chinese expatriates' cross-cultural adaptation include personality,cross-cultural knowledge,attitude,social support,work role etc.In addition,expatriates experience withdrawal intention due to poor cross-cultural adaptation to host country,which do not necessarily result in actual early withdrawal behavior.The result illustrates the cross-cultural adaptation of Chinese expatriates from X company changed dynamically.In the first three months,expatriates are poor adjust to life in host country and experiences a lot of problems.Three months later,they feel well adjust to the host country.Work role plays an important role in influencing their cross-cultural adaptation.Expatriates assigned to learn knowledge and skills are more likely to be well-adjusted in their work during the first 6 months,while experiencing poor adaptation then afterward.Finally,the author provides some constructive suggestions from the perspective of expatriate and cross-cultural enterprise,in an effort to help expatriates better adjust to life in host countries and to provide references for the management of expatriates at home and abroad.
