The phenomenon of leader treats followers differently is widespread in China and the West,and it has important impact on employees and organizations.Studying this influence is of great value in creating good organizational atmosphere and promoting the healthy development of organization.There are different interpretations in China and the West around this phenomenon,but due to cultural differences,the Western interpretations of this phenomenon do not apply to China.Therefore,it is important to carry out localization research on the phenomenon of leader treats followers differently.However,the research on this phenomenon in the Chinese local context is still weak:the definition of concept and measurement is unclear,the research on the outcome,mediation and moderation is limited.Therefore,the study analyzes the differences between the Chinese and Western concepts of leader treats followers differently,then uses the native concept of "Cha-xu climate" do research,and clearly distinguishes the concepts of perceived climate of team Cha-xu and organization Cha-xu climate.Then,we based on social exchange theory and organizational justice theory,introduce organizational trust as the mediator,perceptions of organizational politics as the moderator,study the influence of perceived climate of team Cha-xu on employees' work engagement,construct a moderated mediation model.The study uses the literature research method and the questionnaire survey method to analyze the constructed model.The valid data are 276 questionnaires filled out by employees.After systematic analysis,the study draws the following conclusions:Firstly,perceived climate of team Cha-xu has negative influence on employees' work engagement;secondly,perceived climate of team Cha-xu negatively affects employees'organizational trust;thirdly,organizational trust positively affects employees' work engagement;fourthly,organizational trust mediates the effect of perceived climate of team Cha-xu on employees' work engagement;Fifthly,perception of organizational politics strengthens the negative influence of perceived climate of team Cha-xu on employees' organizational trust.Sixthly,perceptions of organizational politics strengthens the mediating effect of organizational trust in the relationship between perceived climate of team Cha-xu and employees' work engagement.The study has rich theoretical and practical significance.In theory,The study(1)is different from the concept of leader-member exchange differentiation which originated from west countries,adopts the concept of "perceived climate of team Cha-xu" which has Chinese cultural characteristics to explore the influence of leader treats followers differently on employees'attitudes and behaviors in Chinese;(2)enrich the outcome of perceived climate of team Cha-xu;(3)introduce a new theoretical perspective to explain the mechanism of the effect of perceived climate of team Cha-xu;(4)expand the boundary conditions for perceived climate of team Cha-xu.In practice,the study helps the organizations pay more attention to Cha-xu,look at Cha-xu dialectically,attach importance to the guidance and supervision of managers,and take creating a fair,open and transparent organizational atmosphere into account.Future research can further explore the study from two aspects:the enrichment of outcomes and the integration of boundary conditions.
