Nowadays,the complex business environment and fierce peer competition bring both development opportunities and great threats and challenges to enterprises.It is particularly important for organizations to obtain sustainable competitive advantages.Psychological capital,as a psychological resource that can effectively improve competitive advantages,is an important factor to achieve success and competitive advantages.In the past,the research on psychological capital mostly studied the impact of psychological capital on employees' work attitudes and work results from a single perspective.It is inconsistent with the actual work interaction between the supervisory and supervisory employees.Therefore,based on the theory of person-supervisor fit,this study investigates the impact of leader and subordinates' psychological capital congruence on innovative behavior through LMX.Through literature review,theoretical analysis and empirical investigation,this paper analyzes the data of 66 work teams by using cross-level polynomial regression and response surface analysis techniques.It was found that whether psychological capital could enhance the LMX and the innovation behavior of employees depended on the matching situation of both leaders and employees.The results are as follows:(1)The more aligned a follower's and his or her leader's levels of psychological capital are(i.e.,higher congruence),the better the leader-member exchange(LMX)quality.(2)LMX quality is higher when a follower is aligned with a leader at a high level of psychological capital rather than when a follower is aligned with a leader at a low level of psychological capital.(3)LMX quality is lower when a leader's psychological capital is higher than a follower's rather than when a follower's psychological capital is higher than a leader's.(4)LMX mediated the relationship between leader member congruence in psychological capital and employee innovation behaviorIn summary,this study explores the impact of leader and subordinates' psychological capital congruence on innovative behavior through LMX,enriches the research of psychological capital in the workplace,and put forward targeted opinions and suggestions on management practice to differentiate employee management and motivate employee innovation,and proposed future research directions based on the limitations of the research.
