| Counselors are an important part of moral education in Colleges and universities.They are responsible for ideological and political education,daily management,employment guidance,mental health and the construction of students’ Party and League.The instructor performance appraisal system,the instructor’s work baton,plays a guiding and incentive role.In this paper,Anhui University of Architecture City Construction College Student Management Department Reform counselor performance evaluation program design as the research object.First of all,this paper combs the research results of domestic scholars in three fields: the construction of counselor performance appraisal system,methods,and the determination of indicators and weights.Then,it analyzes the existing counselor appraisal scheme of Urban Construction College of Anhui University of architecture by using questionnaire survey and interview.It points out that there are some problems in the current appraisal,such as the poor guidance of indicators,the inaccurate measurement of indicators,and the conclusion of the appraisal There are four main problems:inaccurate results and lack of motivation.Through the study of these four problems,we find that there are three reasons: performance appraisal system,school student management process and counselor post responsibility.In order to design a scientific and applicable performance evaluation scheme for counselors,this paper analyzes the necessity and feasibility of the scheme design,and further points out that there are three problems in the performance evaluation of Counselors: the hidden work of counselors is difficult to be recognized,the effectiveness of Ideological and political work is difficult to be evaluated,and the comprehensive evaluation of different assessment subjects.In order to solve the problems and problems existing in the current assessment,combined with the characteristics of counselors’ daily work,in the design of counselors’ performance assessment,this paper proposes three assessmentdimensions: "business effectiveness","recessive and ideological and political work" and "teachers’ morality and style",which correspond to three assessment subjects,namely,students’ office,peer counselors and students.The dimension of "business effectiveness" is the most important part to measure the Counselor’s assessment.Therefore,in the selection of indicators,the Balanced Scorecard assessment tool that can guide the Counselor’s work focus is used,and four first level indicators,namely,effectiveness,students,internal management,learning and progress,and 10 second level indicators,namely,students’ competition awards,safety hazard investigation,class meeting,are selected based on the Balanced Scorecard theory Indicators.In the determination of the index weight,the author uses the analytic hierarchy process,through interviews with the school leaders and experts to build a consistent matrix,and calculate the index weight.Finally,using behavior anchoring method to determine the scoring standards of each index,to solve the problem of inconsistent scoring standards of different assessment subjects in the past.In terms of appraisal results,the three dimensions of appraisal result classification are evaluated independently.This paper has a certain practical significance and reference value for the optimization of counselor performance evaluation scheme under the background of the institutional reform of the Urban Construction College of Anhui University of architecture. |
