| As an important branch of work stress research,role stress has attracted more and more researchers’ attention.Reviewing the existing research,the empirical research on college teachers’ role stress is relatively lacking.The research is based on conservation of resource theory and social exchange theory,investigated the impact of three types of role stressors on job performance of college teachers,verified the process mechanism of “stress-attitude-performance” and explored whether personality traits and organizational atmosphere can regulate individuals’ ability to cope with stress,so as to deepen the mechanism of role stress on job performance.Using 526 samples collected by survey,by bootstrap and multiple linear regression analysis draw the following conclusions:(1)role ambiguity significantly reduces job performance of teachers.(2)The three types of role stressors have negative impact on teachers’ job satisfaction and organizational commitment,role ambiguity and role overload negatively affect job engagement,among them,role ambiguity has the greatest impact on three job attitudes.(3)Job satisfaction and organizational commitment play an indirect effect between role conflict and teachers’ various performance;The three job attitudes all play mediating effect between role ambiguity and teachers’ various performance,play indirect effect between role overload and various performance.(4)Proactive personality,achievement need,organizational support atmosphere and organizational justice atmosphere can alleviate the negative impact of role conflict on teachers’ job attitudes;Proactive personality and achievement need can alleviate the negative impact of role ambiguity on teachers’ job attitudes;Only organizational support atmosphere can alleviate the negative impact of role overload on teachers’ job attitudes;Organizational political atmosphere can exacerbate the negative impact of the three types of role stressors on teachers’ job attitudes.The research extends and refines the application of role stress theory in educational organization,verify the internal mechanism of role stress affects job performance,it shows that stress can affect performance through attitude.Based on the conclusion that the role ambiguity which has the most negative impact on job performance of teachers,it is suggested that role ambiguity should be reduced first,at the same time,the role conflict and role overload are controlled at a reasonable level.This paper also suggest that colleges can improve teachers’ job attitude by providing organizational support and work resources,then improve the level of performance.In addition,colleges also need to pay attention to positive personality traits in the selection and cultivation of teachers,create a good organizational atmosphere,and strengthen the stress management ability and so on.The research is expected to provide theoretical basis and practical guidance for the improvement of the performance level of college teachers. |
