With the promotion of the construction of new think tanks with Chinese characteristics,University think tanks have attracted more and more public attention.Think tanks in Colleges and universities are important bases for cultivating and attracting talents.The construction of think tanks and discipline development in Colleges and universities complement each other and make progress together.At present,our country pays attention to the development of University think tanks in the important initial stage of promoting world-class disciplines and world-class universities.University think tanks play a key role in the "double first-class" construction of colleges and universities.If university think tanks can better serve the discipline construction,for colleges and universities that have entered or want to enter the double first-class,they will greatly improve the discipline quality and solid and steady progress Now the pace of double first-class goals.Therefore,the "think tank" of University think tanks,that is,the role of think tank researchers,is particularly critical.They are the core of a think tank.How to motivate their work efficiency and enthusiasm and make them better serve the discipline construction is the top priority.Based on the perspective of double first-class construction,using the methods of literature analysis,analytic hierarchy process and expert consultation,this paper applies the expectation theory,integration theory and balanced scorecard management tools to the specific research,and studies eight representative and complete incentive mechanisms of University think tanks in China think tank index(ctti)database This paper analyzes the structure,personnel assessment and incentive means,finds out the advantages of the existing talent incentive mechanism of University think tanks,and analyzes the reasons for the imbalance of talent team structure,the imperfection of performance assessment and the lack of pay attention.In the framework of integrated incentive theory,combined with expectation theory,the incentive mechanism is improved from material incentive,spiritual incentive,work incentive,talent team and organizational culture.At the same time,the Balanced Score card(BSC)is used to make a template for the performance evaluation index of University think tank researchers,so as to improve the talent incentive mechanism of University think tank,and make it move steadily towards the goal of "double first class".Improving the talent incentive mechanism of University think tanks will continuously stimulate the work enthusiasm and potential of University think tank researchers,improve their work level and ability,and better serve the first-class discipline construction under the background of "double first-class".
