Higher vocational education is an important complement for education in China.Higher vocational colleges have received increasing attention from all walks of China's society.Counsellors play a vital role in the development of the academy and brand reputation of higher vocational colleges.More and more colleges attach great emphasis on the management and recruitment of counsellors in the colleges.Correspondingly,incentives and the optimization of performance evaluation mechanism for counsellors has been the focus for higher vocational colleges at home and abroad.A is a full-time public higher vocational school in Yunnan Province,which is a technology-based vocational college providing local services with certain specialty.It is also a junior college with high quality accepted by the Ministry of Education in China.It has a large student-counselor ratio,which reflects a severe working task and pressure for counsellors.In addition,most counsellors work in part-time and have relatively low professional ability,which leads to a brain drain problem.Recent studies have shown that it is impressing to make an optimization for incentives and performance evaluation mechanism and further,to build a professional,stable and rational team of counselors in colleges.Therefore,to cope with the higher brain drain ratio problem in A college,this paper firstly presents a survey for team building via literature,questionnaire,in-depth interviews and the like.Existing problems of incentives in A college has been analyzed.Meanwhile,case analysis is used based on the demonstration of advanced experience in B college in Yunnan and counsellor incentives in C college which is a prestigious university nationwide.Lessons are drawn to apply in the counselor incentive optimization of A college in Yunnan.Main conclusions are as follows.Main drawbacks of counselor incentive mechanism in A college are reflected in the failure in establishing a scientific and reasonable salary system,training system,evaluation mechanism,title promotion system and other incentives.Besides,counsellors are not that familiar with all the relevant incentives and get themselvesinvolved in them.In other words,those incentives haven't been fully utilized.On this basis,we integrate incentives and reform measures from college B and C into the reality of college A,particularly the quality and capability of counselors,and put forward a general objective an detailed countermeasures for building the counselor incentive mechanism of A college in Yunnan.
