Guiding Young Pioneers to actively practice organizational citizenship behavior is an important task of Young Pioneer organizations,and schools,as an important field for the growth of Young Pioneers,play an important role in the cultivation of Young Pioneers’ organizational citizenship behavior.Based on the important role of school environment in the growth of Young Pioneers,this study discusses the role of the external environment of the organization on the civic behavior of Young Pioneers from the perspective of school moral environment.Taking the Young Pioneers from the third to the sixth grade of primary school as the research object,the two research paradigms of quantitative and qualitative research were used to study the relationship between school moral atmosphere perception and Young Pioneers’ organizational citizenship behavior,and incorporated organizational identity as an intermediary variable to explore the current situation and correlation between Young Pioneers’ perception of school moral atmosphere,organizational identity and organizational citizenship behavior,and based on this,how to improve the educational effect of Young Pioneers organization was discussed.This study is divided into four main parts: the first part is to systematically organize the concepts and research results related to school moral atmosphere,organizational identity and organizational citizenship behavior;In the second part,some Young Pioneer counselors from schools were selected to conduct interview surveys,and the interview results were analyzed to explore the current situation and specific performance of the moral atmosphere,organizational identity and organizational citizenship behavior of Young Pioneers schools.The third part is a questionnaire survey of 1,300 Young Pioneers from grades 3 to 6 from three primary schools,collecting survey data and conducting statistical analysis to explore the correlation between the three variables;The fourth part combines quantitative and qualitative research results and puts forward targeted recommendations.The conclusions of this paper are as follows:(1)The Young Pioneers’ perception of the moral atmosphere of the school is at the middle and upper level,and the team members uphold a fair and just attitude in their daily study and life,and can treat others with leniency and care for others;Organizational identity is at a high level,and Young Pioneers have a high degree of identification with organizational activities,organizational culture,organizational relationships and organizational identity;Organizational citizenship behavior is at a high level,team members have strong personal self-management skills,good group relations,and good performance in interaction with the organization and society.(2)There were significant differences in the perception of school moral atmosphere,organizational identity and organizational citizenship behavior of Young Pioneers in terms of grade and school nature.The overall performance was that the third and fourth grade team members scored higher than the fifth and sixth grade Young Pioneers,and the red scarf demonstration school scored higher than the ordinary school members.In addition,there were significant differences in the organizational citizenship behavior of Young Pioneers in terms of service experience,that is,the level of organizational citizenship behavior of Young Pioneers who served as class cadres and team cadres was higher than that of Young Pioneers who did not serve as class cadres and team cadres,but there was no significant difference in organizational citizenship behavior between the two at the social level.(3)There was a significant positive correlation between the perception of school moral atmosphere,organizational identity and organizational citizenship of Young Pioneers,the perception of school moral atmosphere had a significant positive predictive effect on organizational identity and organizational citizenship behavior,organizational identity had a significant positive predictive effect on organizational citizenship behavior,and Young Pioneers’ organizational identity played a partial mediating role between school moral atmosphere perception and organizational citizenship behavior. |
