| In the context of the rapid development of the four new economies,a large number of new platform enterprises and organizations have emerged,which has changed the traditional way of human resource allocation,thus spawning a large number of flexible employees on the Internet platform.In this environment,platform employment has become the choice of many workers.In recent years,the employment groups of these platforms have experienced a blowout growth and played an important role in our lives.Therefore,it is imperative to study the employment groups of these platforms.The platform employees have the characteristics of flexibility and autonomy.They have established a short-term,flexible and transactional "cooperation agreement relationship" with the platform.They have established a short-term,flexible and transactional "cooperation agreement relationship" with the platform.In this employment relationship,on the one hand,they have the opportunity to experience different jobs and receive various information and views,which can enrich their experience and increase their knowledge,so they are more likely to generate some innovative ideas and views and show corresponding creativity.On the other hand,compared with the traditional employees’ pursuit of stability and promotion in work,they lay more stress on the pursuit of personal value and the benefits,experiences and fun brought by their work,pay more attention to the improvement of ability and growth exercise,pursue flexible and free working time,place and independent work arrangements,and have more breakthrough traditional work values,thus showing different work behaviors.At present,there are many researches on the individual factors that affect employees’ creativity,but in terms of cognition,work values,as an important cognitive variable,may also have an impact on their creativity.However,there are few researches in this field at present,so whether the work values of platform employees will have an impact on their creativity,what impact it will have,how much impact it will have,and what is the process logic of the impact,It is of great theoretical and practical significance to clarify these issues.Therefore,based on social cognitive theory,this study explores the influence mechanism and action mechanism between platform employees’ work values and employees’ creativity under the background of the four new economies,and on this basis,it constructs a regulatory intermediary model,analyzes the intermediary role of work passion and the regulatory role of inclusive climate,and examines it from the individual and organizational context.This study uses the questionnaire survey method to collect data from platform employees from different fields and industries at two time points.A total of 500 valid questionnaires were collected.After data analysis and hypothesis testing,the following conclusions are drawn:(1)The work values of platform employees have a significant positive impact on employee creativity.(2)Work passion plays a partial intermediary role between work values and employees’ creativity.(3)The inclusive climate is positively regulating the mediating effect of work passion on the work values of platform employees and the creativity of employees.In the theoretical sense,based on the background of the four new economies,this study focuses on the new employment group--platform employees,and explains the process mechanism of platform employees’ behavior from the perspective of individual characteristics and organizational management interaction,which can expand the interpretation perspective of platform employees’ behavior.Starting from work values,and introducing inclusive climate,a variable of organizational context,to jointly explore the impact of their creativity,will help enrich the relevant research on the factors affecting employees’ creativity.The application of social cognitive theory to explain the impact mechanism and logical mechanism of work values of platform employees on their creativity will help expand the scope of social cognitive theory.In practical sense,due to the explosive growth of platform employees in recent years,research on the relationship between their work values and creativity is helpful for platform managers to select and formulate appropriate HRM strategies.The inclusive climate will give platform employees a certain sense of security,mobilize their work enthusiasm to a greater extent,and promote their creativity.Therefore,platform managers should try their best to create an inclusive climate.Through relevant research on the platform employees,it is helpful for the platform managers to identify and select the employees needed for the development of the platform while grasping the characteristics of the work values of the platform employees. |
