Independent colleges are an important force to promote the popularization of higher education in China.After decades of development,the advantages of the original school-running system of independent colleges have been weakening,and there are still problems in its internal core competitiveness that have not yet been formed.In the face of the new requirements of realizing connotative development in the popularization stage of higher education and the new mission of building a high-quality higher education system,the transformation has become an inevitable choice for independent colleges to explore the road of high-quality development.From the perspective of the development status of independent colleges after the transfer,the overall situation is gradually improving,but there are still problems of unstable teachers and large teacher turnover.Teachers are the backbone of sustainable development after the transformation of independent colleges,It is of practical significance to explore the current situation of the loss of teachers after the transfer of independent colleges,to analyze the specific causes of the loss of teachers after the transfer of independent colleges,and to put forward countermeasures and suggestions to reduce the loss of teachers.Based on this,this study mainly follows the main logic of ’theoretical interpretation-empirical investigation-cause analysis-path exploration ’.In the part of theoretical interpretation,literature analysis is mainly used.On the basis of systematically combing the relevant research results of the independent college teachers and the theory of tracing the flow of talents,starting from the kurt lewin’s field theory,human capital theory and stakeholder theory,the theoretical analysis framework of the research on the loss of teachers after the transfer of independent colleges is constructed.Secondly,focusing on the institutional policy level,collecting and sorting out the policy texts and institutional documents related to the transfer of independent colleges and the construction of teachers in chronological order,and providing the necessary policy perspective and policy basis for the analysis and countermeasures of the loss of teachers after the transfer of independent colleges.Finally,starting from the characteristics of independent colleges,the loss of teachers in independent colleges and the loss of teachers in ordinary private colleges are compared and analyzed.It also summarizes the problem of teacher turnover before the transfer of independent colleges to illustrate the necessity and value of studying the problem of teacher turnover after the transfer of independent colleges.In the part of empirical investigation,interview and questionnaire survey are mainly used.Firstly,the interview method is used to conduct in-depth exchanges with the management and front-line teachers of the school to obtain empirical data on the impact of changes in the psychological and environmental fields of teachers on the stability of the teaching staff after the transfer of independent colleges.Then,the questionnaire survey method was used to investigate the loss of teachers,teachers ’ turnover intention and teachers ’ job satisfaction after the transfer of independent colleges.On the basis of summarizing the two survey results,it is found that there are still some problems after the transfer of independent colleges,such as large loss of teachers,single direction of loss,imbalance of the main structure of loss and rising trend of loss.In the part of reason analysis,starting from the theoretical analysis framework constructed in this study,the reasons for the loss of teachers in independent colleges after the transfer are deeply explored from three aspects : individual needs of teachers,internal environment of schools and external social environment.From the perspective of teachers ’ individual needs,It is mainly due to Salary ’disguised ’ decline,interpersonal burnout and narrowing of professional growth space,so that teachers’ intrinsic needs for material,belonging and self-realization are still not met.In terms of internal environment,teachers face the dilemma of excessive teaching tasks,hindering scientific research pursuits,human capital management constraining professional development,and brand effect disappearing,which creates confusion about the cultural identity of the school.From the external environment,the loss of teachers’ vital interests,the ’ crowding out ’ of teachers ’ construction funds and the weakening of the external encouragement of relevant subjects to teachers are important factors leading to the instability of teachers.In the part of path exploration,based on the research results of the existing successful independent colleges in the stability and construction of teachers,combined with the research results,this paper puts forward the governance path of teacher turnover from the theoretical perspective of this research.First,it is necessary to implement teachers ’salary incentives and treatment safeguards,strengthen teachers ’ group cohesion,and optimize teachers ’ career development space and promotion paths to meet the internal needs of individual teachers;The second is to form a teaching-based research-based co-development pattern,rationally allocate human capital and reshape brand characteristics to create an organizational environment suitable for teachers ’ survival and development;Third,the demands of relevant stakeholders should be comprehensively considered,and the relationship between stakeholders after the transfer should be clarified and reshaped.It mainly guarantees the external environment from the aspects of updating the interest linkage mechanism,expanding multiple financing channels and improving the attitude of relevant interest groups to establish a stable teaching staff.
