The global financial crisis and economic crisis triggered by the U.S. subprime mortgage crisis in 2007 caused the global employment rolls to shrink. Increased competition in national low-wage labor market and high-end labor market deeply influenced college graduates, resulting in increased employment difficulties, low match rate and poor employment stabilities. College graduates are valuable national talent resources and our government has realized that they are the main force in China’s development. The problems of college graduates’employment and employment stability is are closely related to China’s economic construction, social stability and people’s fundamental interests. Therefore, the research in the employment stability of college graduates during the adaptive stage of career is increasingly important.The current study was directed to college graduates during the Adaptive Stage of Career, using combination of quantitative interviews and qualitative questionnaires, focusing on the pathway relationship among the job satisfaction, job embedness and turnover intention from the perspective of the causal path of turnover intention and other influenceing factors and focusing on the influence generated from psychological capital. The AMOS8.0 software and SPSS18.0 software were used to build the theoretical model and test the proposed research hypotheses. Finally the conclusion was proposed to promote the stability of the employment of college graduates.The main conclusions and innovations of this research were on the following aspects: (1)The research brought the analysis of college graduates in the adaptive stage of career, it enlarged the research field of employment stability, and enriched the reseaches on employment stability from a new perspective on psychological capital. Previous researches about employment stability were mainly macro-level studies on the labor market. Micro-level studies on individuals were rare. The research found that enhancing the psychological capital would promote the job satisfaction and the job embeddedness, and lower turnover intention, but different dimensions of psychological capital had different effects on job satisfaction and job embeddedness. (2)Dimensions of psychological capital and job satisfaction were put forward, verification was provided as well. The empirical study found that the psychological capital of college graduates in the adaptive stage of career consisted of four dimensions, including self-efficacy, career development, optimistic attitude, and firm and tenacious; job satisfaction consisted of two dimensions, including internal and external satisfaction. (3) The relative path of "job satisfaction– job embeddedness– turnover intention " was established in the reseach. The theoretic model was based on social cognitive theory, social exchange theory and career development theory, referred to economics, management, positive psychology, positive organizational behavior, and other theories, focused on the interactive effects of individual cognition, behavior and environment, and also considered the career development regularity of college graduates to establish the relative path. The empirical study found that the enhancement of graduates’job satisfaction in the adaptive stage would benefit their job embeddedness and lower their turnover intention. (4)An―systematic four factors‖implementation plan to promote the employment stability of college garaduates was put forward, which included fostering individual mental health, enhancing organizaional psychological captical, regulating labor market and constructing harmonious social environment. This plan provided a reference for enterprises to develop and utilize psychologicla capital of college graduates, enhence the human resource quaity, and decrease the turnover rate. Meanwhile, a new model of combining psychological capital theory and management practice of enterprises was provided.
