A Study On Quality-Based Knowledge Worker Performance

With the development of the knowledge economy, job performance of knowledge worker has become a crucial focus on management psychology studies. The present thesis focuses upon job performance of knowledge worker, we analyze quality of knowledge worker, individual value orientation, organization culture and team climate, at the same time, we also hypothesize that these factors influence individual performance and organization performance. The present study adopts a questionnaire survey on 483 knowledge workers. The result shows that:1. The competence structure of kowledge worker involves learning and innovation skill, cognitive skill, self-management skill, technical knowledge, adaptation skill and information disposal skill.2. The personality structure of knowledge worker involves conscientiousness, interpersonal relations, neuroticism, mental thought, achievement motivation, extraversion and morality appraisal.3. Different duty knowledge worker are significantly different in individual task performance, while different antecedents knowledge workers are significantly different in organization task performance.4. The comprehensive competence of knowledge worker has a dose relationship with individual performance and organization performance: learning and innovation skill, information disposal skill, self-management skill and cognitive skill have a large impact on individual task performance; learning and innovation skill, technical knowledge skill and cognitive skill are significantly correlated to individual contextual performance,while learning and innovation skill, cognitive skill and self-management skill have a large impact on organization task performance; learning and innovation skill, self-management skill and cognitive skill are significantly correlated to organization contextual performance.5. Hie personality of knowledge worker has a close relationship with mdividual performance and organization performance: conscientiousness, mental ihought, neuroticism and interpersonal relations affect individual task performance, mental thought, conscientiousness, extraversion, achievement motivation and morality appraisal influence individual contextual performance, while extraversion, mental thought and conscientiousness also affect organization task performance; mental thought morality appraisal and extraversion also influence organization contextual performance.6. Individual value orientation of knowledge worker has a close relationship with individual performance and organization performance: individual orientation and cooperative orientation influence individual task performance and contextual performance, while individual orientation influence organization task performance and contextual performance.7. Organization culture also influence individual performance and organization performance: innovation orientation, regularity orientation, goal orientation and holding orientation affect individual task performance;regularity orientation and innovation orientation influence individual contextual performance, while regularity orientation, innovation orientation, goal orientation and holding orientation affect organization task performance; goal orientation, innovation orientation and regularity orientation influence organizationcontextual performance.8. Team climates also influence individual performance and organization performance: goal commitment and communication and participation affect individual task performance; goal commitment,innovation and holding, communication and participation influence individual contextual performance, while communication and participation, vision and goal commitment affect organization task performance; innovation and holding, value orientation influence organization contextual performance.9. Generally speaking, organization culture, comprehensive competence and value orientation have a direct impact on job performane, while personality of knowledge worker has a indirect impact on job performance through organization...
