Research on career management can be classified as organizational career management or individual career management. Few efforts have been made to the integration between organizational career management and individual career management. This study made an attempt to integrate organizational career management and individual career management from a viewpoint of career needs.The main purposes of this study are to find out the components of Chinese employees' career needs, probe into which organizational and/or individual career management programmes can help satisfy their career needs, and how the dismatch between organizational supply and individual needs influence employee' s psychologically.The data were collected by questionnaires from a sample of 369 employees of enterprises in 8 cities including Beijing, Shanghai, Hangzhou etc. Statistic analysis showed the follows main results:1. The career need of Chinese enterprise employees is consists of five components: ability exertion and performance improvvment, career planning and exploration, skill learning and improving, external success achievement and senior expert status.2. The career needs of Chinese enterprise employees are the causes of indidual career management and influence their appraisal of the value of organizational career management.3. Employees with different career needs adopt different individual career management programmes, and value various organizational career management of distinguishing importance.4. Well-implemented organizational career management programmes which appraised by employees of great importance will enhance employee worksatisfaction, organizational commitment and ideal commitment, and reduce turnover tendency; while ill-implemented organizational career management programmes which appraised by employees of great importance will deteriorate employee work satisfaction, organizational commitment and ideal commitment, and raise turnover tendency; whatever how employees appaise the importance, once enterprises well implement organizational career management programmes, that will enhance employee work satisfaction, organizational commitment and ideal commitment, and reduce turnover tendency. 5. Organizational career mangement should pay more attention to the justicein process and results as well as have a definite object in view.
