Current era of more diverse and boundaryless careers has highlighted the urgency of individual's ability to adapt to renewed demands,different groups and environment at work.The importance of career adaptability has gradually occurred to and gained popular attention from organizations like enterprises or schools so that organizations are trying to accumulate individual's career development through training and instructing.The emergence of boundaryless concept and diverse career attitude has not only brought stronger demands upon individual's capability to adapt work,but also stimulated new career attitude and cognation.As the new force of college teacher,junior faculty has playing multiple roles of the youth,teacher,researcher,and talent human resource,which causes the uniqueness of their career development.Along with the prosperity of high education,the quantity of college teacher has grown rapidly.The work of junior faculty has rose great demand of their adaptability,whereas junior faculty has been selected mainly by research capability without adequate training and instruction.This article studied the construct of career adaptability and its influence upon career success among junior faculty,tested the moderating effect of work engagement between career adaptability and career success,and provided suggestions for junior faculty and colleges about career management and development.Based on the theoretical deduction and data analysis,this article collected data from junior faculty with questionnaire,consisting of basic information,career adaptability,career success and work engagement.CAAS developed by Savickas,Career Competency Scale developed by Eby,Career Satisfaction Scale developed by Greenhaus and UWES-9 developed by Schaufeli have been applied to data analyzing.Research result showed that career adaptability being higher-order construct with four divisions(Concern,Control,Curiosity and Confidence).Results showed that the group of junior faculty holds the characters of more female,higly educated,limited salary,short working time,and the constructure of junior faculty's career adaptability can be divided into four dimensions,being concern,control,curiosity and confidence.Career adaptability relates with career success and work engagement positively,and career adaptability predicts career success positively with mediating of work engagement.At the end of the article,advice of career management for junior faculty and colleges has been brought out:firstly,for junior faculty,to get to know and promote the ability to adapt with high work engagement,to balance self-cognition and career development;secondly,for colleges,to popularize teaching assistant regulation and on-boarding training,to provide personalized consulting and shared instructions.
