The Study On Performance Management In Customer Managers Of ZG Bank Shandong Branch

The commercial bank's management characteristic has decided its value creation,the risk management and the product sale all revolve around the customer.Therefore,the inevitable way for commercial banks to achieve sustainable development is to effectively tap customer value.Corporate finance is in the core position of commercial banking,and it is the most important profit contribution board of most banks,which is very important to the whole operation.The company finance corresponds to the most important customer relationship of commercial banks,so the development of commercial banks needs to establish a high-quality team of corporate financial customer managers.After the implementation of major institutional reforms,the ZG bank Shandong branch has developed new strategic objectives.The development of the company's financial business is the core of the strategy implementation.But after investigation and study,we found that the current Shandong branch of the performance of the company's financial account managers there are many problems.For example,the concept of understanding is not enough,the assessment system is unscientific,the management process is neglected,and the information tools are not advanced.This will greatly affect the realization of the overall strategic objectives of the branch.In this study,the scientific concept and tools are used to optimize the performance management system of the financial account manager of Shandong branch from the perspective of the management of the first tier branch,so as to solve the problem of improving the efficiency of the terminal node.This has great practical significance in strategic transmission,performance management,cultural construction and so on.This will also play a certain role in improving the management mechanism of the customer manager.In the course of the study,literature research,interviews,questionnaires and quantitative analysis are used.This paper analyzes the relevant literature.Through investigation and analysis,this paper optimizes the performance management system of the company's financial account manager.First of all,this paper introduces the idea of "balanced scorecard".In this paper,we use the Balanced Scorecard + strategic map tool combination to design the performance evaluation index system.In the index selection process,we distinguish between leading and lagging indicators,improve the performance indicators of motivation(non-financial)proportion,and clearly describes the implementation for the organization's overall strategic target for action to be taken.In the weight design process,we use the analytic hierarchy process(AHP)to replace the original subjective decision making method based on empirical judgment with more scientific decision making based on quantitative analysis.Then,around the optimized performance appraisal system,the author expounds the preparation,the implementation process and other protection of the implementation before the implementation of the system,and gives the basic path of implementation of the three aspects.In the implementation process,we introduce the concept of performance management.At the same time,we believe that performance culture,resource allocation and information construction are effective measures.Finally,we summarize three conclusions.Scientific and reasonable staff performance appraisal system can support the effective implementation of organizational strategy.Performance appraisal should be put into practice in the whole process of performance management.The implementation of performance management should pay attention to the cultivation of performance culture,the allocation of incentive resources and the construction of information technology.
