With the rapid development of the economy and society and the acceleration of work rhythm,the work pressure of workers in all walks of life is increasing,and the problem of bob burnout is becoming more and more serious.The emergence of job burnout can easily lead to a series of adverse consequences,which may endanger the physical and mental health of individuals,damage the normal professional relationship,even affect the working atmosphere of the whole organization,the interpersonal relationship of the organization,and damage the collective interests of the organization.As the main body of government administration,civil servants are the direct executors of public power and the direct administrators of public affairs.Their political literacy,working ability and moral quality will have an important impact on the management of the country and the maintenance of people's interests.Town civil servants are an important part of the civil service.They are the basic managers of various public affairs,and are the direct force to realize the functions of the government.They are at the bottom of the civil service team,directly contacting the public,directly facing all kinds of social contradictions,and even the direct object of public discontent.The strong sense of job burnout of town civil servants will not only affect the physical and mental health of town civil servants,but also directly affect the performance effect of various government departments,the executive ability and ruling level of various government departments serving the people.It will even affect the image of government departments,leading to the decline of the overall work efficiency of town government,affecting the unity and development of collective interests and organizations.This paper takes the civil servants in Y Town,X District as the research object.By searching,collecting and reading the relevant information of civil servants'job burnout,psychological pressure,administrative ethics,and so on,it integrates the domestic and foreign literature on civil servants'job burnout,and constructs the theoretical hypothesis,basic framework and main content of this paper.In terms of research methods,except for literature analysis,in-depth personal interviews were conducted with 8 representative civil servants,67 questionnaires were distributed,and 61 valid questionnaires were collected.According to the interviews and the contents of the questionnaires,the general level of job burnout of civil servants in Y Town was analyzed from three dimensions:emotional exhaustion,alienation and personal inefficiency.This paper makes a comparative analysis of the civil servants in Y Town,from the perspective of different demographic variables such as gender,age,marital status,working years and positions.It also analyses the cognitive level of the civil servants in Y Town on job burnout and the influencing factors.The research shows that the job burnout of town civil servants mainly has three manifestations of physical,psychological and behavioral.The main factors affecting job burnout of town civil servants are individual,organizational and social aspects.Among them,the reasons at the individual level are high self-expectation,lack of clear understanding of occupation,mismatch between work and interest and personality,lack of personal ability and psychological quality.The reasons at the organizational level are unreasonable allocation of human resources,imperfect promotion and incentive system,imperfect mobility mechanism,complex interpersonal relationships at the town level,high pressure on work,lack of professional training,etc.The reasons at the social level are high social expectations,serious public misunderstanding,imperfect external communication,etc.The research shows that the job burnout of town civil servants is different from that of other ordinary staff.Its coping strategies must have certain pertinence and particularity,otherwise it will be difficult to achieve the desired results.Combining with the previous research results,this paper puts forward corresponding countermeasures and suggestions to alleviate the job burnout of town civil servants from three aspects:individual,organization and society.The countermeasures at the individual level include improving personal professional accomplishment,formulating scientific personal career planning,comprehensively improving personal ability and enhancing professional psychological quality.The countermeasures at the organizational level include standardizing post setting,perfecting assessment mechanism,innovating cadre exchange mechanism,appropriately reducing work pressure at the town level,strengthening comprehensive ability training of town civil servants,and increasing humanistic relations with town civil servants.The countermeasures at the social level include establishing reasonable public expectations,strengthening the media's positive propaganda for town civil servants,and improving the communication mechanism with the public.Through these targeted countermeasures and suggestions,it can provide reference for improving the current situation of town civil servants' strong sense of job burnout,alleviating the professional pressure of town civil servants,improving the work efficiency of town civil servants and the public management level of town government.
