With the development of "Internet" and digital economy,the number of sellers and buyers of Internet transactions has become more and more.The growth of express delivery business has spawned a large number of private express delivery companies.The private express delivery industry in China began in the early 1990 s,but most private express delivery companies belong to partnership enterprises,that is,small and medium-sized express delivery companies composed of several or more than ten people.As an important force in the private express delivery industry,small and medium-sized franchising express delivery enterprises play a pivotal role in the entire express delivery enterprise.However,along with the rapid development of small and medium-sized franchise express delivery enterprises,some problems have been exposed in the management.Among them,the loss rate of express delivery staff has continued to rise,which has seriously hindered the development of small and medium-sized express delivery enterprises and has become a bottleneck that restricts the development of electronic commerce industry norms in China.This paper focuses on the typical model of franchising system,adopts case analysis method to study the problem of the loss of personnel of small and medium-sized express enterprises in China,and tries to analyze the current situation of the loss of personnel of small and medium-sized express enterprises.Combined with the case study of Wuhan join express delivery enterprises to explore the reasons behind the loss of personnel,based on relevant analysis and theoretical basis to find practical incentives for express delivery personnel.There are three main reasons for the loss of personnel in China's small and medium-sized franchise-delivery enterprises,namely,the external causes of social market,the internal causes of disordered development caused by the rapid expansion of enterprises,and the reasons for employees 'own pursuit of high remuneration.Therefore,this paper adopts the case analysis method to study the problem of the loss of personnel of small and medium-sized express delivery enterprises in China,combining with the actual situation of the operation center of Wuhan ST,and analyzes the reasons that lead to the loss rate of express delivery employees and the factors that hinder the development of small and medium-sized express delivery enterprises.According to the above logical relationship,this paper plans to be six chapters: The first chapter is an introduction.Based on the introduction of the development background of China's express delivery enterprises,the research plan of this article is designed based on theexisting research results.It is divided into four parts: research purpose and research significance,research overview,research ideas and technical route,and main research methods.The second chapter is the theoretical basis,which is guided by the theory of loss of personnel,Maslow's level of demand,talent incentive theory and salary related theory,and lays the foundation for the analysis of the loss of personnel in small and medium-sized franchise express enterprises.The third chapter is the case analysis,taking the case of ST Express Enterprise Wuhan Transit Center as the case,based on the analysis of the composition of express personnel in the transit center.The fourth chapter analyzes the actual situation and reason of the loss of personnel in the small and medium-sized express enterprises.The fifth chapter analyzes the reasons for the loss of personnel in Wuhan ST transit center,and makes corresponding incentive measures.The sixth chapter is the conclusion,condenses the research achievement of this article,and around our country joins the small and medium-sized express enterprise's personnel to lose,puts forward the corresponding incentive countermeasure.The main findings of this paper include:1.At the employee level,The main reasons leading to the serious loss of express personnel in China's small and medium-sized franchise express delivery enterprises include the high labor intensity and low salary of express delivery personnel,the low quality of employees,the inability to perform competent work,the high pressure of work,and the severe punishment leading to psychological imbalance.The basic rights and interests of express delivery personnel are not protected.,express courier loyalty to the company is not high;From the enterprise level,the main reason is that the lack of recruitment and training work in enterprises leads to the lack of professionalism of employees,the lack of training and promotion systems,and the lack of attention to employees 'career planning,employees' performance assessment systems,and welfare policies.Incentive mechanism is not scientific,enterprise culture and lack of brand construction.2.In order to guide and motivate express delivery personnel,enterprises should start from two aspects.First,from the perspective of employees,enterprises should optimize job design to create a good working environment for employees.Broaden the promotion channel to improve staff training and career management,strengthen the thought guidance to express personnel;At the corporate level,Enterprises should make the transition from joining mode to direct mode,improve the human resources management system,strengthen the selection of personnel and introduce more complex talents,improve the compensation system and talent incentive mechanism,pay attention to the establishment of corporate brands and the cultivation of corporate culture,and perfect the franchise management system to strengthen Management of franchisees.
