The Young Pioneers Counselor is an intimate guide and friend of children.They serve the children and adolescents of our country and play the role of leader,server and instructor in the development of young pioneers.However,with the development of new artificial intelligence,it has brought great challenges for the work,and has gradually increased the requirements for the counselors' ability.Especially in the organization and leadership ability of the Young Pioneers counselors,meanwhile it found that there are many studies on teacher leadership,but the research on the leadership of the Young Pioneers counselors is lacking.Therefore,the leadership research of the Young Pioneers counselors was carried out.It aims to improve the overall quality of the Young Pioneers counselor leadership,organization and management capabilities,and more effectively carry out the management of the Young Pioneers;in addition,it can promote the professional growth of the Young Pioneers counselors.Based on the current research of the Young Pioneer's work plan,teacher leadership and some relative theories,including the theory of distributed leadership and the theory of professional development of teachers,this study defines the leadership of the Young Pioneers instructors and compiled the Young Pioneers counselor Leadership model and questionnaire.This survey selected 285 Young Pioneers Counselors to participating in the questionnaire and used the SPSS23.0 statistical software analysis data,the final results show that the leadership of the Young Pioneers counselor is mainly composed of six dimensions:organizational management ability,social responsibility,influence appeal,learning ability,execution ability and motivation.Secondly,analyzing the influence of the background of on the leadership of the counselors,it found that the gender of the counselors had a significant impact on the executive ability;the age of the counselors was affecting the appeal(P=0.05)and social responsibility(P=0.013).<0.05)There were significant effects in the two dimensions;it indicated that the working hours of the Young Pioneers had a significant impact on the two dimensions of influence(P=0.045<0.05)and social responsibility(P=0.022<0.05).Generally speaking,the overall leadership level of the Young Pioneers who are relatively young and have short working hours is relatively low.The counselors with relatively high academic qualifications score higher in social responsibility.In addition,in the semi-structured interviews of the Young Pioneers counselors,in addition to the background of the counselors themselves,the factors affecting the coaching staff's leadership also include the counselors' own recognition of the profession;the lack of professional basic knowledge and skills;Incomplete counselor training system;neglect of school administrators,organizational environment for learning and growth,etc.And then providing recommendations for the promotion of leadership.on one hand,considering the Young Pioneers counselor's factor,for example is that establishing the professional convictions of the Young Pioneers,learning basic knowledge and skills,on the other hand,creating an external environment conducive to the development of counselor's leadership,including Improve the training system of the Young Pioneers Counselor,obtain the support of the school administrators and build the learning organization.Finally,the author summarized the shortcomings of this study and demonstrated the direction and thesis that can be studied in the future.
