In recent years,with the deepening of economic globalization and the advent of the "new normal" of China's economy,the problems facing the banking industry have become increasingly complex and severe.With the full liberalization of foreign banking access restrictions by the domestic banking industry and the continuous maturation of the domestic financial market,state-owned commercial banks are facing dual competitive pressures from Chinese joint-stock commercial banks and foreign commercial banks.One of the biggest threats to competition It is a massive loss of talent.With this pressure,the business strategy and organizational system of state-owned commercial banks are undergoing a profound change,and staff turnover is becoming more frequent.More and more commercial banks are beginning to face the problem of staff turnover.Therefore,how to deal with the current situation of brain drain in state-owned commercial banks has also become a core issue that needs to be resolved in the development of banks.The Industrial and Commercial Bank of China ranks first among the five largest state-owned banks in China,with total assets and net profits in a leading position in the world.Branch A is a branch of Industrial and Commercial Bank of China.It has also faced a serious brain drain problem in recent years.Based on important theories of employee turnover at home and abroad,this study first collects and analyzes the employee turnover data of the Industrial and Commercial Bank of China A branch since 2015-2019,and derives the employee turnover of the bank in terms of gender,age,education,position,and working life.Distribution and trends,I understand that the current situation of employee turnover at the ICBC A branch has the following two characteristics: First,the majority of the lost employees are young men and men,aged under 30,most of whom are college-educated and have a short entry period.3 years-5 years.The second is that the front-line employees are the main group of employees,and the turnover is more serious.Although the turnover of the management is relatively small,it is also increasing year by year.Secondly,based on the Marchi Simon model on employee satisfaction with work and the Mobley intermediary chain model on employee turnover motivation,the questionnaire design of the expanded Mobley model on the factors affecting employee turnover is analyzed.The main reasons for employeeturnover are analyzed through the results of the questionnaire.External environmental factors,internal factors of banks and employees' own factors.Finally,based on the current status and actual situation of the ICBC A branch,it proposes countermeasures and suggestions for the problem of employee turnover in the bank,that is,by establishing employee development channels,focusing on the design of compensation systems,enriching employee incentive mechanisms,implementing employee training programs,and developing Five aspects of career planning to improve employee satisfaction and reduce employee turnover.This paper investigates and analyzes the staff turnover situation of the Industrial and Commercial Bank of China A branch,and discusses its strategy of strengthening the construction of talent team,which has a strong research significance.The first is the theoretical significance: At present,there are few theoretical research results on the brain drain of state-owned commercial banks,and there are few successful experiences on talent management in the domestic and foreign banking industry.This study can enrich the brain drain of China's state-owned banks in the current situation.Research content.The second is the practical significance: it is conducive to the implementation of state-owned banks' strategies and organizational changes,correctly assessing the current situation of brain drain,identifying various factors that lead to staff turnover,identifying inadequate human resource management,and improving human resource management and reducing staff for state-owned banks.The losses provide a reference for the long-term sustainable development of the bank.
