In recent years,competition in the financial market has become increasingly fierce.Facing the complex and changeable market environment,how to maintain the existing customer stock,expand new customer increment and accelerate the strategic transformation and upgrading is of great significance to the banking industry,especially the small and medium-sized banks.As the core business line of commercial banks,the quality and efficiency level of customer manager's work is related to the sustainable development of banks.Strengthening the performance management of this group is an important part of modern bank management,and it also promotes the endogenous power of the strategic transformation and development of banks.This paper makes a comprehensive analysis of the customer manager group and its performance management of SN Rural Commercial Bank,made sufficient preparations,designed a targeted questionnaire,combined with field visits,discussion and understanding,etc,it is believed that there are some problems in the current performance appraisal mode,formulation,feedback and application of performance plan of the bank's customer manager.From the point of view of the problem,a new performance appraisal method,the balanced scorecard,is introduced,which combines the performance appraisal with the vision and goal of the bank.The design of Balanced Scorecard adopts the idea of hierarchical design,and decomposes according to four dimensions,establishing three-tier index system at the level of head office,sub branch and customer manager,the most important thing is to decompose the assessment indicators and set the weight of the indicators,including SWOT analysis used in the strategy,fishbone diagram analysis based on causality,analytic hierarchy process for setting the weight of factors between different levels,etc,strive to make the Balanced Scorecard design more scientific and reasonable.Then,take the implementation of the newly designed Balanced Scorecard as an example,penetrate into other content of performance management,especially for the weak link of the bank in performance management,strengthen performance planning,communication and feedback,pay attention to the comprehensive application of performance assessment results,and form a continuous dynamic cycle system.This paper studies the optimization of the performance management system of the customer manager of the SN Rural Commercial Bank,abandoning the past situation that too much attention was paid to single financial data in the process of performance appraisal,Based on the reality of the bank,a performance appraisalmethod guided by the strategic objectives of the bank is established,emphasizes on the balance between internal and external,quality and quantity,and between different dimensions,which has strong practicability and pertinence.At the same time,pay more attention to the whole process management of performance,especially strengthen the plan feedback and practical application of performance.This is of great significance to promote the overall development of the bank's customer managers,improve the bank's management and implementation level,and ultimately achieve the bank's strategic objectives.
