In 2006,the Ministry of Education,the Ministry of Finance,the Ministry of Personnel and the Central Committee of the Communist Party of China,jointly launched the "Special Post Plan for Teachers in Compulsory Educationin Rural Areas",inorder to improve the unbalanced structure of teachers in rural school,supple the rural teacher team and realize the balanced development of urban and rural education.Hunan Province also began to implement the "special post plan" in 2009,which has effectively promoted the development of rural compulsory education.However,how to stabilize the contingent of special post teachers and make them an important force to support rural education and promote rural revitalization,has become an important issue of social concern.Therefore,it is of great significance to pay attention to the research on the construction of special post teachers.On the basis of combing the relevant literature at home and abroad,this paper selects the special post teachers in Xupu County,Huaihua City from 2017 to 2021 as the research object,carries out a questionnaire survey,and takes the interview method as the auxiliary method.From the seven dimensions of special post teachers’ team structure,teaching work,salary,training status,living environment,career motivation and career planning,this paper understands the problems existing in the construction of rural special post teachers,analyzes the causes of the problems,discusses the Countermeasures for the construction of special post teachers,and promotes the better development of rural special post teachers.The study found that the construction of rural special post teachers mainly has the following problems: the structure of teachers is unbalanced,teachers’ work tasks are heavy,teachers’ salary is low,teachers’ training effect is poor,teachers’ life pressure is heavy,Teachers have various career motives,and teachers’ future development is uncertain.The main reasons for the above problems are: the recruitment system is not perfect,the work arrangement is not scientific,the wages and benefits are not implemented,the training system is not practical,the living situation is less concerned,the career motivation is more utilitarian,and the professional identity is not very strong.Strategies to solve problems:improve the recruitment system and improve career attraction;Reasonably arrange work and implement humanized management;Increase capital investment and implement welfare treatment;Reasonably arrange training and improve teaching ability;Improve material life and enrich spiritual life;Correct career motivation and clarify career planning.
