With the deepening of globalization,global economic integration has become an inevitable trend."Going out to sea" is an inevitable step for Chinese enterprises to cope with the increasingly fierce market competition under the background of economic globalization.In the process of implementing transnational operation and development,enterprises will inevitably face challenges from multicultural backgrounds.Solving the problem of cross-cultural management has become a precarious issue in the management of multinational enterprises.Eliminating the obstacles to cross-cultural development,promoting cultural integration,and thus promoting the healthy development of enterprises are the key factors for the success of transnational operations of enterprises.Based on cultural differences,cultural conflicts and other related theories,this paper chooses PZ company,a small and medium-sized enterprise with rich experience in market development,as the case study object.By using the methods of literature analysis,case study and semi-structured interview,this paper analyzes and studies the problems in cross-cultural management of PZ company,reveals how cultural differences and cultural conflicts affect the company’s operation and management,and provides a useful reference for the sustainability of small and medium-sized enterprises in China to enter the international market,thus helping to enhance the cross-cultural management ability of enterprises in international operations.Firstly,this paper illustrates the research background and significance,research methods and technology roadmap,innovation and shortcomings;Secondly,according to the main theories and related documents studied in this paper,it reviews the literature,including defining basic concepts such as culture,cultural differences and cultural conflicts.Thirdly,based on the changing process of cross-cultural management mode of PZ company,through interviews and internal data research,three paradigms of cross-cultural management are sorted out,and the cross-cultural management problems encountered by PZ company are analyzed in detail from three aspects:value proposition,business strategy and practical effect of each paradigm.Finally,through the cross-cultural management problems identified above,the comparative model diagram of three paradigms of cross-cultural management is extracted,and the research conclusion of this paper is drawn.Through the above research and analysis,it can be concluded that in the process of cross-cultural management,enterprises can generally adopt three paradigms:single paradigm,differentiation paradigm and integration paradigm,and each paradigm has its own emphasis and difference in value proposition,business strategy and practical effect.The single paradigm cross-cultural management model advocates a universal management framework to standardize the management of diversified employees,which has the advantage of saving operating costs,but it is easy to cause internal conflicts among employees,reduce their enthusiasm and hinder organizational innovation and change.The cross-cultural management mode of differentiation paradigm encourages difference,and uses the difference of members to expand the market,so as to obtain resources better,but the differentiation paradigm will lead to the cohesion within the organization and affect its coordination.The cross-cultural management model of integration paradigm attaches importance to diversity,aiming at adopting targeted strategies,integrating resources from cultural differences,language communication,business philosophy and system,and understanding,respecting,cooperating and utilizing cultural diversity to improve organizational performance and achieve organizational goals.However,the integration process is relatively long,and the ability requirements for the leadership are also high.There is no difference between single paradigm,differentiation paradigm and integration paradigm,only the difference is whether it suitable for enterprises or not.Crosscultural management of enterprises is a dynamic process,and the choice of crosscultural management mode should be constantly adjusted according to the actual operating conditions.This paper aims to identify and analyze the cross-cultural management problems of PZ company,which can provide ideas for similar enterprises in scale structure and business content,and provide universal experience for Chinese enterprises to "go out to sea".
